About the role
You own the full Total Rewards mandate at Xendit, driving compensation design, benefits architecture, and equity programme management across Southeast Asia. You will architect and execute reward strategies that reflect our multi-market reality and varied regulatory environments. This role requires you to translate complex reward frameworks into practical, executable programmes that the business can rely on. You will work directly with the Head of People to influence executive-level decisions with data-backed insights and pragmatic solutions. You are expected to move beyond advisory into deep ownership and hands-on delivery. As the function matures, you will set the standard for sophistication and reliability in Total Rewards. What you'll do
- Own compensation architecture by defining benchmarking methodology and data infrastructure across SEA markets, and provide definitive answers to executive compensation questions.
- Lead end-to-end reward cycles including merit, bonus, and equity refresh cycles, handling programme design, financial modelling, stakeholder alignment, manager tooling, and market execution.
- Review, redesign, and optimise benefits programmes across Malaysia, Indonesia, Philippines, Singapore, and other active markets while balancing competitiveness, cost efficiency, and local regulatory requirements.
- Own the equity programme end-to-end, including Carta-administered ESOP management, grant administration, vesting schedules, exercise processes, employee education, and preparation for future liquidity events.
- Take full ownership of people data and compensation modelling infrastructure in BambooHR, improving data flow, accuracy, scalability, and analytical trust.
- Drive the overhaul of compensation computation processes to achieve higher accuracy, faster delivery, and more scalable mechanisms for all levels of the business.
- Build trusted, advisory relationships with the executive team and business leaders, translating reward strategy into practical implementation plans.
- Partner closely with Finance to ensure reward programmes align with budget, forecasts, and business performance metrics across markets.
- Act as the operational owner for reward-related change management, ensuring new programmes are adopted and embedded across teams.
- Define and maintain governance frameworks for reward decisions, ensuring consistency, fairness, and compliance across all SEA locations.
- Collaborate with HR Business Partners to equip them with tools, training, and content to manage local nuances and employee queries effectively.
- Identify and prioritise enhancements to the Total Rewards experience, using employee feedback and market data to guide improvements.
Requirements
- Bachelor's degree in Human Resources, Business, Finance, or a related field, or equivalent practical experience.
- Minimum 8 years of progressively responsible experience in Total Rewards, Compensation, or People Operations, with at least 3 years in a senior individual contributor or specialist role.
- Demonstrated experience designing and managing compensation and benefits programmes in multi-country Southeast Asian markets.
- Strong expertise in compensation benchmarking, market data analysis, and salary architecture design.
- Hands-on experience with HRIS and compensation systems, including data integration and reporting (e.g., BambooHR).
- Proven ability to manage equity programmes, including ESOP administration, grant and vesting processing, and employee communication.
- Solid understanding of local employment law and compensation practices in Malaysia, Indonesia, Philippines, and Singapore.
- Advanced proficiency in Excel and presentation skills to communicate complex reward concepts to non-specialist stakeholders.
